They need training.<\/p>\n\n\n\n<p>Missed a target? You need training.<\/p>\n\n\n\n<p>Errors in reports? Get trained!<\/p>\n\n\n\n<p>A training needs analysis meeting is never complete without the supervisor or manager listing a plethora of \u2018training needs\u2019 for their employees. Yet, back those \u2018requests\u2019 and \u2018suggestions\u2019 up with questions on how those courses would enable staff to follow through on specific tasks, or how that learning is critical to the success of the department and I\u2019ve ruffled some feathers! So, is this about \u2018needs\u2019 or about \u2018wants\u2019?<\/p>\n\n\n\n<p>Training is perceived to be the \u2018shot in the arm\u2019 that can instantly boost an employee\u2019s abilities and skills and eliminate ALL performance issues. Many organizations develop a training plan within a few hours, based on their managers\u2019 or employees\u2019 \u2018selection\u2019 from an extensive \u2018menu\u2019 of training options. An investment of thousands of Rials budgeted out in less than a day!<\/p>\n\n\n\n<p>\u2018Not knowing how to\u2019 is not the only factor that causes a performance gap. Dr. Thomas F. Gilbert, in his book, \u201cHuman Competence: Engineering Worthy Performance,\u201d described the Behavior Engineering model (BEM) \u2013 a tool to analyze performance \u2013 which in my opinion, every \u2018manager\u2019 and training professional ought to be familiar with.<\/p>\n\n\n\n<p>According to the model, for effective performance to occur, besides \u2018knowledge\u2019 there are five other conditions that play a role as below:<\/p>\n\n\n\n<ol class=\"wp-block-list\"><li><strong>Data :<\/strong><\/li><\/ol>\n\n\n\n<ul class=\"wp-block-list\"><li>Does the employee know what is expected of them?<\/li><li>Does they employee know how he\/she is performing?<\/li><li>Has the employee been given guidance about his\/her performance?<\/li><\/ul>\n\n\n\n<ol class=\"wp-block-list\" start=\"2\"><li><strong>Instruments:<\/strong><\/li><\/ol>\n\n\n\n<ul class=\"wp-block-list\"><li>Does the employee have the right tools for performance?<\/li><li>Are the tools and materials designed to match the human factors of performance?<\/li><\/ul>\n\n\n\n<ol class=\"wp-block-list\" start=\"3\"><li><strong>Incentives:<\/strong><\/li><\/ol>\n\n\n\n<ul class=\"wp-block-list\"><li>Are adequate financial incentives that are contingent upon performance available?<\/li><li>Are non-monetary incentives available?<\/li><li>Are career development opportunities available?<\/li><\/ul>\n\n\n\n<p><strong>&nbsp;4.&nbsp;&nbsp;<\/strong><strong>Capacity:<\/strong><\/p>\n\n\n\n<ul class=\"wp-block-list\"><li>Is performance scheduled for times when the employee is at his\/her best?<\/li><li>Does the employee have the aptitude and physical ability to perform the job?<\/li><\/ul>\n\n\n\n<ol class=\"wp-block-list\" start=\"5\"><li><strong>Motivation:<\/strong><\/li><\/ol>\n\n\n\n<ul class=\"wp-block-list\"><li>Has a motivation assessment been performed?<\/li><li>Is the employee willing to work for the incentives?<\/li><li>Does the employee recruited match the realities of the job?<\/li><\/ul>\n\n\n\n<p>It\u2019s only when these factors are adequately diagnosed, with evidence&nbsp; demonstrating fulfillment (don\u2019t take the manager\u2019s word for it!) should the \u2018knowledge\u2019 factor be investigated, before implementing a training intervention.<\/p>\n\n\n\n<p>In these austere times, I\u2019d say, a honest needs analysis is critical to any training investment. \u2018Need based\u2019 training is a truly valuable and important contributor to performance improvement and workplace productivity, but \u2018unnecessary\u2019 training efforts are a waste of money, effort and time!<\/p>\n","protected":false},"excerpt":{"rendered":"<p>Every manager seems to think that \u2018training\u2019 is the answer to ALL&nbsp; performance problems.
